Ouch...

So, my boss agreed to write me a letter of rec. I work at a really small firm (3 people + me) and have enjoyed working there, gotten along, etc. etc. My boss didn't seem to have any problem at all writing a rec, and in fact sent me what he sent to the first school so I could "tell him ways to expand it for future applications". But here's what happens: when he has to rank me on things like Analytical Ability, Motivation, Written skills, ability to work with others, and potential for grad program he only ranked me in the top 20% on every single thing (compared to recently graduated hires). Is this going to kill it? Two check boxes lower and he would have practically NOT recommending me.... Maybe I'm overreacting? Maybe I need to talk to my boss about where I'm falling behind at work hahahaha......

Your boss's ranking makes his recommendation all the more credible. A great employers hires great employees, so you are in an elite group of recently graduates hires to begin with. The fact that he hasn't ranked you in the top category across the board makes him seem like a reasonable person who frequently deals with grad school-bound students.

I would not talk to him about the ranking. The only direction that that conversation can lead is to a direct comparison with his other employees. Instead, make sure the body of the recommendation describes your motivation, writing skills, teamwork, etc. The grad program can then decide whether you have the necessary traits in a more objective fashion.
